چکیده فارسی: در سالهای اخیر با وجود پیشرفتهای اجتماعی، سیاسی و اقتصادی، زنان همچنان کمتر از مردان، در موقعیتهای مدیریت ارشد (مانند مدیرعامل یا هیئتمدیره) حضور دارند. یکی از موانع اساسی ترقی زنان به سمتهای مدیریتی و رهبری، پدیدۀ صخرۀ شیشهای است. هدف پژوهش حاضر بررسی نقش تعدیلگری معناداری شغلی در ارتباط بین پدیدۀ صخرۀ شیشهای با سرزندگی مسیر شغلی و توسعۀ شغلی دانشجو-معلمان است. پژوهش توصیفی-همبستگی است. جامعۀ آماری مطالعه شامل دانشجو معلمان زن در مقطع تحصیلات تکمیلی دانشگاههای فرهنگیان استان اصفهان به تعداد تقریبی ۱۳۵۲ نفر میشود. حجم نمونه به کمک فرمول کوکران ۲50 نفر بهدست آمد. ابزار پژوهش چهار پرسشنامۀ صخرۀ شیشهای، سرزندگی شغلی، توسعۀ حرفهای و معناداری شغلی بود. پایایی پرسشنامهها از طریق ضریب آلفای کرونباخ، بالای 70/0 محاسبه شد. نتایج نشان داد ضریب مسیر صخرۀ شیشهای و سرزندگی شغلی (221/0-=B، 893/5=t) منفی و معنادار، معناداری شغلی و سرزندگی شغلی (536/0=B، 537/13=t) مثبت و معنادار و نقش تعدیلکنندگی معناداری شغلی در ارتباط بین پدیدۀ صخرۀ شیشهای و سرزندگی شغلی (221/0=B، 208/6=t) مثبت و معنادار است. ضریب مسیر صخرۀ شیشهای و توسعۀ شغلی (184/0-=B، 14/4=t) منفی و معنادار، معناداری شغلی و توسعۀ شغلی (414/0=B، 458/8=t) مثبت و معنادار و نقش تعدیلکنندگی معناداری شغلی در ارتباط بین پدیدۀ صخرۀ شیشهای و توسعۀ شغلی (256/0=B، 144/6=t) مثبت و معنادار است. پدیدۀ صخرۀ شیشهای بهعنوان یک مانع، مسیر شغلی دانشجو-معلمان زن را با چالش مواجه میکند، اما معناداری شغلی با ایجاد انگیزۀ درونی میتواند آثار منفی این پدیده را کاهش دهد.
The Moderating Role of Career Meaning in the Relationship between the Glass Cliff Phenomenon and the Career Vitality and Development of Teachers’ Student
English Abstract: Despite social, political, and economic progress in recent years, women remain underrepresented in senior management roles compared to men. The glass precipice phenomenon, which has a variety of adverse effects, is a significant impediment to the advancement of women in leadership. This study examined the moderating role of career meaningfulness on the relationship between the glass escarpment and two outcomes: career vitality and career development among female student teachers. The cohort of 1,352 female postgraduate student-teachers at Farhangian University, Isfahan province, was the focus of this descriptive-correlational study. Using Cochran’s formula, 250 participants were selected. Data were collected using four questionnaires measuring glass cliff, career vitality, professional development, and career meaningfulness. Cronbach’s alpha demonstrated that all instruments were reliable, surpassing 0.70. The results indicated that the path coefficient between glass escarpment and career vitality was negative and significant (B=-0.221, t=5.893), whereas the path from career meaningfulness to career vitality was positive and significant (B=0.536, t=13.537). In the glass cliff–vitality relationship, the moderating role of career meaningfulness was positive and significant (B=0.222, t=6.208). Similarly, the path between glass cliff and career development was negative and significant (B=-0.184, t=4.143), and the path from career meaningfulness to career development was positive and significant (B=0.414, t=8.458). The moderating role of career meaningfulness in the glass cliff–development relationship was also positive and significant (B=0.256, t=6.144). In conclusion, the glass cliff phenomenon presents a challenge to the career pathways of female student teachers; however, career meaningfulness can alleviate its negative consequences by increasing intrinsic motivation.
